Commander's Corner - Episode 18 - Sean with Hemisphere Talent Solutions
In this episode of Commander’s Corner, host Bill Monreal sits down with Sean Larkin of Hemisphere Talent Solutions, a Lake County native, for a conversation about why finance and accounting talent is so hard to find and what business owners can do about it. Key Themes & Takeaways: Why Accounting Roles Are So Hard to Fill: Sean explains that unemployment for accounting professionals, from bookkeepers up to CFOs, is currently around 1 to 2%, so every company is pulling from the same small talent pool. He also points to the return-to-office push (which limits hiring to roughly a 30 to 40 mile radius), fewer CPAs coming out of college, and a statistic that 75 to 77% of CPAs will be retirement-age eligible within the next 10 years. Smaller companies of 10 to 200 employees often feel it most, since they need to grow but can’t match larger firms’ pay. The Hidden Cost of Being Understaffed: Burnout comes first, followed by lower morale and resentment when teams are asked to “pull together” month after month with no end in sight. Sean’s advice: a staffing gap becomes a business risk “yesterday,” so plan about three months ahead and build succession plans before someone gives notice. A Different Approach: South African Chartered Accountants: Hemisphere connects U.S. companies with vetted accountants in South Africa, who work remotely as an extension of the client’s team rather than a replacement for it. Sean describes South African chartered accountants as rigorously trained, often with Big Four experience, English-speaking, and only about six hours ahead of the East Coast, giving clients a “second shift” that picks up their early morning and late-night hours. Hemisphere acts as the employer of record, a general manager in Johannesburg vets the talent, and the client keeps control over the day-to-day work and security. Work ranges from bookkeeping and auditing up to controller-level tasks. Making Remote Teammates Part of the Team: Communication is everything. Sean shares how he’s learned to overcommunicate across email, Teams, WhatsApp, and LinkedIn, and how regular progress check-ins help both client and candidate. Hire, Contract, or Extend Your Team? Bill and Sean discuss how to decide: start with budget, then look at team morale and organizational health (Bill recommends The Advantage by Patrick Lencioni). If a role has been open for 30 days, it’s time to change your approach. They also talk about defining roles with an EOS-style accountability chart and being honest about what you need versus what you want. Looking Ahead: AI will keep reshaping the workforce, from applicant tracking and résumés to developer roles. Sean’s advice: adapt, listen to your employees and customers, and take care of those two groups first. Commander's Corner - Episode 17 - Kat & Dogs Ohio
In this episode of Commander’s Corner, host Bill Monreal sits down with Kat, owner of Kat & Dogs Ohio, a professional pet care business serving Willoughby, Ohio. Kat shares how she turned a lifelong gift of caring for shy and sensitive pets into a business, why professional credentials matter in an unregulated industry, and how Fear Free techniques help even the most anxious animals. Key Themes & Takeaways: At-Home Care for Shy and Sensitive Pets: Kat started her business in 2013 to offer the comfort care that kennels and vet clinics often can’t, especially for cats, shy pets, and animals with medical needs. Like people in a strange hotel, pets can shut down, stop eating, and get sick when they’re taken out of their routine, so she brings the care to them. Why Credentials Matter: Pet sitting is largely unregulated, so anyone can call themselves a pet sitter. Kat explains how she holds herself to a higher standard through Pet Sitters International (PSI), her Certified Professional Pet Sitter (CPPS) designation, Fear Free certification, and a vet registration, along with ongoing continuing education, insurance, and bonding. She also covers PSI’s updated global standards and why knowing what to do in an emergency is part of the job. Fear Free Care in Action: Kat explains the Fear Free approach: positive reinforcement, treats, and moving at the pet’s pace. She shares the story of a cat who once needed sedation at the vet for nail trims. After a year and a half of trust-building at home, the same cat now runs to greet her and gets a trim in 5 to 10 minutes. Using Technology to Run a Small Business: Kat describes how she moved from pen and paper to the Time to Pet platform during COVID. Clients now manage their own profiles, vaccination records, scheduling, and payments, with automated reminders when records expire. Community Involvement: Kat gives back through the Willoughby Farmers Market, Artsfest, the local chamber, and volunteering in the kitchen for Lake County Council on Aging’s Meals on Wheels program. Advice for Hiring a Pet Sitter: Do your research. Ask whether the sitter is insured and bonded, check Google reviews and references, ask about education and contracts, and make sure you meet the person in your home before they care for your pets. Don’t just hire any “pet lover” off a gig app. Find Kat at katndogsohio.com (that’s Kat with a K), and on Facebook and Instagram at Kat & Dogs Ohio. To find a PSI-affiliated sitter near you, visit petsit.com/locate. Commander’s Corner is a Monreal IT series featuring real conversations with the people and businesses in our community.

Commander's Corner - Episode 16 - Kim with FastSigns Mentor
In this episode of Commander's Corner, host Bill Monreal sits down with Kim, owner of FastSigns of Mentor, for a relaxed, question-card conversation about her path from art school to running a local sign shop, and what three decades in the sign industry have taught her. Key Themes & Takeaways: From Graphic Design to Business Owner: Kim grew up in Northeast Ohio and studied graphic arts at the Art Institute of Pittsburgh. She walks through her 30-year career: starting at a print shop, moving into graphic design, sales, and management at FastSigns locations (including a stint in Washington state), and eventually buying the Mentor franchise from a retiring owner. She's now owned it for 11 years. Her advice for learning the business is simple: she knew how signs were made, which made her a better salesperson. The Reality of Running a Small Business: Kim shares what she's learned about protecting thin margins, accounting for rent, insurance, and payroll instead of just marking up materials, and why process matters. She also tells the story of her most satisfying project, replacing a large freeway sign set in a steep valley, which took scaffolding crews, a pickup truck, and creative problem-solving to pull off. Advice for Local Entrepreneurs: Her top tips for anyone starting out: save a cushion of money before you launch, because early business is rarely steady, and network constantly. And her favorite line: "A building with no sign is a sign of no business." She also explains why supporting local businesses matters, and why she sees other Lake County sign shops as both competitors and allies. Life Beyond the Shop: The conversation covers Kim's 27-year marriage (it started with a blind date at a Friday's), balancing family and a business, her membership in the Daughters of the American Revolution, her deep Northeast Ohio roots, and why she and Bill both think this is a great place to live and work. Find FastSigns of Mentor on Tyler Boulevard, between Routes 615 and 306, or online at fastsigns.com/292. Commander's Corner - Episode 11 - Mastermind Group - Part 2
In Part 2 of our Mastermind Group series, host Bill Monreal reunites with three members of his business mastermind, Mike Ficzner (Ficzner Group Real Estate & Zeppe's Pizzeria), Dennis Lann (Lann Insurance Agency), and Court Durkalski (TruLine Industries), for a candid, question-driven conversation about what this group has taught them. Key Themes & Takeaways: Getting Called Out (and Learning to Listen) Mike opens up about his habit of jumping into new business ideas with "blinders on," and how the group's honesty has helped him slow down, listen more, and stay focused on the recurring-revenue work that actually moves the needle. Dennis shares how the group helped him recognize the difference between tasks he's good at and tasks that drain him, and why the draining ones belong to someone else. Court talks about being a natural people-pleaser who avoids confrontation, and how the group's affirmation has given him the confidence to make hard calls, like letting an employee go. Faith, Values, and Profit The group digs into how they balance running a profitable business with staying true to their faith and a community-first mission. Court explains why he deliberately keeps "profit" out of internal conversations, trusting that taking care of people takes care of the numbers. Dennis credits Lann Insurance's growth to treating customers like people instead of transactions, and to their "Shop Local" branding. Mike shares how he and his wife built Ficzner Group around a literal company prayer from day one, and how marketing through their faith community and building "powerful partnerships" with other local businesses fueled a decade of referrals. Overcoming Isolation and Asking for Help Each member reflects on the personal hurdle he had to clear before admitting he couldn't do it alone, from feeling like the "smallest" business in the room, to learning that self-worth comes from being a child of God rather than performance. Court recommends the book Living Fearless by Jamie Winship for anyone working through their identity, sharing the specific words that emerged for him: leader, encourager, giver. Their L10 Meeting Format The group breaks down the loose version of the "L10" meeting they adapted from the book Traction (EOS), opening and closing every meeting in prayer, going around with personal and business highlights, and spending real time on one member's biggest outstanding issue. They talk about why bookending the meeting with prayer keeps the group vulnerable and focused and why sharing a personal win each week matters just as much as the business one. Notably doing both without raising resident taxes. They are building a "Super Lab" at their current location, bringing over 400 high-quality jobs to the city over the next year and a half. Development will heavily focus on the Lakeland Boulevard and Lloyd Road highway corridor. New Performance Pavilion: Wickliffe just secured a $137,000 state grant (to be matched by the city) to build a new performance pavilion at the historic Coulby Park. It will replace an outdated gazebo for markets, a summer theater, concerts, and art fairs. Local Logistics & Retail: The Online Liquidation Auctions (OLA) facility on Euclid Avenue is absolutely booming, drawing 2,500 cars a day. A new Circle K is on track to open near it by December, and there is active retail interest in the old McDonald's property nearby. Commander's Corner - Episode 1 - Mastermind Group
In this premier episode, Bill Monreal sits down with the members of his local business Mastermind Group, which they started back in 2018. The Mastermind Lineup The group consists of four local business owners from Northeast Ohio (with a fifth member, John, out sick): Bill Monreal: Commander’s Corner Podcast Host and CEO of Monreal IT. Court Durkalski: CEO of Truline Industries - a precision aerospace machine shop in Wickliffe, OH. Mike Ficzner: Owner of Ficzner Group Real Estate and Zeppe's Pizzeria - locations in Chardon and Highland Heights, OH. Dennis Lann: Owner of Lann Insurance Agency in Willoughby, OH. Key Themes & Takeaways 1. Overcoming the "Isolation" of Leadership The group discusses how lonely it can be to run a business. Mike, coming from a military background, noted he deeply missed the camaraderie of a "brotherhood." Dennis emphasized that business owners can't easily vent to or seek advice from employees or customers. The Mastermind serves as a safe space where they can admit when they have no idea what to do, giving them the confidence to make hard decisions. 2. The Core Pillars: Humility and Trust Court highlights that a successful mastermind requires two things: extreme humility and a genuine desire to grow as a human being, not just as a business owner. They openly call each other out on their "BS" when someone loses sight of reality. Court distinguishes the profound difference between coming to a group because you want help versus coming because you humbly realize you need it. 3. Meeting Structure (The L10 Format) The group follows the "L10" meeting framework from the book Traction by Gino Wickman (The Entrepreneurial Operating System, or EOS). The Positive Start: They force each other to start every meeting by sharing one personal win and one business win from the past week. Dennis notes this is a crucial psychological buffer against the constant cycle of self-criticism. Accountability: They track quarterly "Rocks" (major goals). IDS (Identify, Discuss, Solve): They spend the bulk of their time tackling heavy operational issues, such as the emotional and structural difficulties of firing employees. 4. The Role of Faith and Spiritual Formation Despite mixed backgrounds, some are devoutly active in their churches, while Bill describes himself as a "rebel" who historically avoided church, faith became a unifying strength rather than a divider. Court shares an intense personal story of being supernaturally delivered from a major cocaine addiction in the mid-1980’s, which anchored his faith. They open and close every meeting with prayer, utilizing their faith as an "unlimited power source" to weather massive economic stress like the COVID-19 pandemic. 5. Local Community Impact over Profit A recurring theme is that their businesses exist to serve their communities, not just to stack margins. Dennis shares how his insurance agency actively builds goodwill by buying and giving away gift cards to local restaurants rather than big-box stores. Mike discusses discounting pizza by 50% for local church ministries to stay tied to the Chardon community. Court notes a radical standard: his leadership team has never explicitly sat down to discuss "profit" in 20 years. Instead, they focus on treating employees exceptionally well, donating 10% of gross sales to global and local missions, and letting profit be a natural byproduct of a healthy culture. 6. Embracing AI and the Future Toward the end, Bill notes how Monreal IT separates itself by fully leaning into AI, Cloud, and Data Analytics while many IT peers are paralyzed by fear. He contrasts the dark "Terminator" outlook of tech with an optimistic "Star Trek" approach, where technology lifts cultures up so people can focus on more meaningful work. Advice for Starting Your Own Mastermind Group The episode wraps with a simple call to action for anyone looking to build a peer group: Just start it.
